The CHRO Role Is Expanding. So Is the Talent Pool
CHRO turnover was up 25% in 2025, with 155 appointments globally across the tracked indices, up 25% from 2024.
Alone, that is a noteworthy statistic, but it’s what is happening within the CHRO role that is truly significant. We will analyze trends that signal a clear shift in expectations for the Human Resources Chief and how that translates to executive recruitment.
Firstly, we must note the rise in first-time CHROs. A recent study shows that 60% of CHRO appointments in 2025 went to executives stepping into the role for the first time. From Q1 to Q3 2025, first-time CHRO appointments reached 61%, up from 53% in the same period a year earlier, with 77% of those first-time appointees coming from internal succession.
Perhaps even more significant is the fact that more CHROs are coming from outside traditional HR tracks. Recent appointments and supporting analysis point to leaders stepping into the role from risk, operations, legal, and compliance. That shift says a great deal about what companies now expect from the position.
We experienced this first-hand on a recent CHRO search we executed for a tech-driven financial services company, with the eventual placement coming from a risk management background rather than a traditional HR path.
Similar to the CFO role now encompassing much more than hard figures, the CHRO brief has expanded well beyond talent management. CHRO transitions are increasingly tied to CEO alignment as the mandate stretches into enterprise-wide transformation and culture change. The guidance for boards is equally telling: the CHRO of the future must be an enterprise-level thinker, a strategic partner to the executive team and board, and a leader of transformation, especially as AI reshapes work and organizations.
